The Influence of Job Satisfaction and Organizational Commitment on Job Performance of Elderly Care Workers in Bangkok

Abstract

This article aims to study (1) examine the degrees of job satisfaction, organizational commitment, and job performance among elderly care workers, and (2) analyze the influence of job satisfaction and organizational commitment on job performance. The study employed a quantitative survey design. The sample consisted of 500 elderly care workers employed in elderly care facilities in Bangkok, selected through multi-stage sampling. A structured questionnaire was employed as the research instrument. The collected data were analyzed using statistical methods, including frequency, percentage, mean, standard deviation, and structural equation modeling (SEM). The findings indicated that job satisfaction, organizational commitment, and job performance among elderly care workers were all at the highest level. Job performance had the highest mean score, followed by job satisfaction and organizational commitment. The path analysis results showed that the model was consistent with the empirical data, with values ​​of c2/df = 1.21, CFI = 0.99, GFI = 0.98, AGFI = 0.96, and RMSEA = 0.02. Job satisfaction and organizational commitment together explained 36.0% of the variance in job performance, with statistical significance. Job satisfaction had a significant positive effect on job performance (β = 0.472), whereas organizational commitment did not have a significant direct effect on job performance. The findings suggest that job satisfaction plays a crucial role in enhancing job performance in the elderly care service sector. Organizations should therefore prioritize improving employees’ job satisfaction alongside structural management practices in order to promote the quality of elderly care and ensure the long-term sustainability of the workforce.
