บทคัดย่อ
การวิจัยนี้มีวัตถุประสงค์ 1. เพื่อศึกษาระดับภาวะผู้นำการเปลี่ยนแปลงของผู้บริหารโรงพยาบาลเถิน จังหวัดลำปาง 2. เพื่อเปรียบเทียบความคิดเห็นของบุคคลากรต่อภาวะผู้นำการเปลี่ยนแปลงของผู้บริหารโรงพยาบาลเถิน จังหวัดลำปาง โดยจำแนกตามปัจจัยส่วนบุคคล 3. เพื่อนำเสนอการประยุกต์หลักพุทธธรรมเพื่อเสริมสร้างภาวะผู้นำการเปลี่ยนแปลงของผู้บริหารโรงพยาบาลเถิน จังหวัดลำปาง การวิจัยครั้งนี้ใช้ระเบียบวิธีวิจัยแบบผสมผสาน โดยในส่วนของการวิจัยเชิงปริมาณ เก็บรวบรวมข้อมูลจากกลุ่มตัวอย่างจำนวน 167 คน เครื่องมือที่ใช้ในการวิจัยคือแบบสอบถามที่มีค่าความเชื่อมั่นทั้งฉบับเท่ากับ .852 การวิเคราะห์ข้อมูลใช้สถิติเชิงพรรณนา ได้แก่ ค่าความถี่ ค่าร้อยละ ค่าเฉลี่ย และส่วนเบี่ยงเบนมาตรฐาน การทดสอบค่าที (t-test) และการวิเคราะห์ความแปรปรวนทางเดียว (One-way ANOVA) ในส่วนของการวิจัยเชิงคุณภาพใช้วิธีการสัมภาษณ์เชิงลึกกับผู้ให้ข้อมูลสำคัญจำนวน 10 คน และวิเคราะห์ข้อมูลโดยใช้วิธีการวิเคราะห์เชิงพรรณนา
ผลการวิจัยพบว่า ภาวะผู้นำการเปลี่ยนแปลงของผู้บริหารโดยภาพรวมอยู่ในระดับมาก โดยมีค่าเฉลี่ยสูงสุดในด้านการสร้างวิสัยทัศน์ รองลงมาคือด้านการสร้างแรงจูงใจ และด้านความสามารถในการทำงานร่วมกับผู้อื่น สำหรับผลการเปรียบเทียบความคิดเห็นของบุคลากร พบว่า เพศและระดับการศึกษาไม่มีผลต่อความแตกต่างของความคิดเห็นอย่างมีนัยสำคัญทางสถิติ ในขณะที่ อายุและประสบการณ์การทำงานมีผลต่อความคิดเห็นที่แตกต่างกันอย่างมีนัยสำคัญ จึงยอมรับสมมติฐานบางข้อของการวิจัย นอกจากนี้ การประยุกต์ใช้หลักพุทธธรรมเพื่อเสริมสร้างภาวะผู้นำการเปลี่ยนแปลงของผู้บริหารพบว่า ผู้บริหารควรพัฒนาตนเองให้มีวิสัยทัศน์กว้างไกล (จักขุมา) มีความเชี่ยวชาญและรับผิดชอบในหน้าที่ (วิธูโร) และมีมนุษยสัมพันธ์ที่ดี มีทักษะในการสื่อสาร (นิสสยสัมปันโน) เพื่อเสริมสร้างความน่าเชื่อถือ การยอมรับ และความผูกพันจากบุคลากรในองค์กร อันจะนำไปสู่การขับเคลื่อนองค์กรอย่างมีประสิทธิภาพในยุคแห่งการเปลี่ยนแปลง.
